A Bit of Singing and Dancing by Susan Hill is the short story of Esme Fanshaw, who following a lifetime of caring after her bedridden tyrannical mother, is finally set free. Although forced by her mother to live modestly, Esme inherits 6,000 pounds from her late, stingy mother. With so much cash in hand, she has great plans for her immediate and far future, among which travelling and moving to London: ââ¬Å"She felt flushed and a little drunk then, she felt that all things were possible, the future was in her power, and she wanted to shout and sing and dance, standing alone in the February twilight, looking at the deserted beach. Confused by her newfound freedom and feeling guilty for wanting her mother to die, Esme receives an unexpected visit by Mr Amos Curry, a salesman, who is interested in renting a room. For a woman who ââ¬Å"knew nothing about the habits of men,â⬠Esme is at first taken aback by her own decision to accept the stranger as her tenant.But soon things chang e and Esme realizes that she is ââ¬Å"the sort of person who needs to give service,â⬠just as she did for so many years when her sick mother was still alive. But how will Mr Amos afford paying the rent during the summer, when his sales drop, rests with the reader to find out by reading the short story. The Evolution of Child Custody Arrangements Heather Gibson Southern New Hampshire University When a family splits, separates, divorces or a child is born out of wed lock for whatever reason one of the most difficult decisions to make are custody arrangements. Over the years the government has shifted its views from the childââ¬â¢s mother being the best fir for primary custody to ââ¬Å"the best interestâ⬠of the child. Whatââ¬â¢s in the best interest of the child consists of both tangible and non-tangible things.The necessities include the ability to provide food, shelter and a a safe environment are important but also the stability of the parent psychologically and their mental health also begins to become part of the importance to the child. The person who has legal custody over a child is the person who makes import decisions in the childââ¬â¢s life. The determination of who should have custody in a child custody battle has become highly problematic over the years. M aternal preference was given as the best fit for the child. The mother was deemed more nurturing and caring as a parent.The United States held this idea for many years. In the world around them women were fighting for equal rights and in turn making men equal in the work force as well as a parent. The increase of divorces in the mid 1900ââ¬â¢s and women going in the workforce led to the courts deciding what was in the best interest of the child rather than who was more motherly and nurturing. Another change that came about was the idea of joint custody, rather than sole custody. Today child custody can be as simple as two parents making the decision to share custody or on the opposite end the legal batter of whoââ¬â¢s the better parent.Forensic psychologists help in informing the judge of who (unbiased) is the better parent or if joint custody would work out for the best interest of the child. They go through different competency evaluations, may visit the home or investigate further to determine custody. Although it seems women are still chosen as the better parent trend have shifted and men have a better chance at sole custody. Another evolution that has evolved is the familiarization of gay rights as parents. It is still unclear as it is emerging but it is food for thought.

This was supported by Loftusââ¬â¢s laboratory studies in an artificial environment using film and slides, using independent groups design, where a control conditions showed the participants a similar scene without weapons. In the first group they had a scene which they believed to be a real life violent crime involving a weapon, results showed that the participants remembered the knife in great detail but no other features, such as the perpetratorââ¬â¢s face clothing etc. However the participants in the control conditions witnessed the same person but only in a peaceful situation and the participants were able to recognise the man when given 50 photos. When we examine real life eye witness testimony recall however, there is excellent recall of detail, and the weapons-focus effect was not supported. Yullie and Cutshall (1986) conducted a natural experiment on 13 out of 21 bystanders who had witnessed a violent shooting 4-5 months previously. There recall was detailed and accurate and they were resistant to leading questions months after the event. Therefore, this suggest that bystanders had reached the optimum level ( Yerkes Dodson Law) when they they witnessed the death of the robber who had previously wounded the owner in Vancouver gun shop before the owner killed him. Weapon focus did not influence witness recall. Therefore we need to examine witnesses to the violent crime who faced a weapon rather than a bystander to confirm the effect of weapon focus shown by Loftus. The natural experiment conducted by Christanson and Hubinette (1993) in Sweden re-interviewed 58 witnesses (customers and bank tellers) to bank robberies that occurred around Stockholm in one year. Those witnesses who faced the weapon (bankà tellers) they had better recall and accuracy of the event after a period of time rather than the bystanders. Optimum arousal is suggested but weapon focus is challenged. The ecological validity of this evidence is high although the participants cannot be randomly assigned to the experiment and there is no control condition as there would be in a laboratory experiment. However, Laboratory experiments lack the intense arousal of a real crime so the supposed weapons effect may be the effect of distinct and unexpected events distracting participants to the unusual element in the familiar. A strong point of Loftusââ¬â¢s field experiment and supports the weapon focus effect; is that it has ecological validity and comparison to the control condition provide strong support. A criticism is the inability of researchers fro randomly allocate participants in this study to experimental and control conditions to control individual differences.

Competitive advantage of Firms in Global Industry THE COMPETITIVE ADVANTAGE OF FIRMS IN GLOBAL INDUSTRY Introduction First and foremost, the important aspect to note and to discuss is the creation and sustainability of competitive advantage of multinational enterprise in the Global world and how strategies formed by each firm contributes to competitive advantage. Strategic competition An industry regardless is a combination of group of competing companies providing services or products that compete directly with each other. Products are encircled by strategically oriented industries especially if they have similarities in competitive advantage. The industries who share the same consumers, technologies, production channels, and etc. have their distinct way of competitive advantage requirements. Multinational enterprise competition is either won or lost depending on how successful their strategic competitive advantage favors them. The industry is an open avenue where multinational enterprise can compete with each other. Firms use competitive advantages to sustain and maximize profit for themselves although, there is no best competitive advantage but only the strategic means that is in favor of the firm succeeds. There are two major aspects to be considered while choosing a firms competitive advantage. The structure of the industry where the firm competes. The industrial competitiveness differs to each other, so for sustainable profits, not all industries offer same opportunities. Positioning within an industry: competitive positioning is very important but some multinational enterprise in a highly attractive industry may still be in difficult situation and might not have earned satisfactory profits if it has not chosen the right competitive positioning. Changes in the structure or entry barrier of industry can influence the attractiveness of the industry. Analytical structure of industry There are five competitive forces that explain what multinational enterprises undergo in order to compete with each other in the industry. They are as follows: The threat of new entrants into the industry The threat of substitute products or services of another firm Suppliers bargaining power Buyers bargaining power Rivalry among the existing competitors The performance and the profitability of each multinational enterprise are determined by the strength of the above mentioned five forces. Many industries where by the five forces favors them performs profitably well with great invested capital returns such as soft drinks, database publishing, pharmaceuticals etc. Whereas, industries which experiences pressure from one or more of those five forces tends to struggle and few among the firms in the industry realize profitability for a long term. The five forces are the basic tools used in determining the profitability of the industry because the prices firms charge are controlled by these forces and likewise the cost they have to bear and above all the investment required to competing in the industry. for instance, when a new entrants surfaces, there would be limits to the overall profit potential in the industry due to the fact that new entrants would bring fresh capacity and would look for market share pulling down margins. Higher cost of competitiveness brings about more profits for example, advertising, sales expense or passing on profits to customers in form of lower prices. Competitors tend to lower the price they charge on of products due to the presence of close substitute products. The structure of the industrys function is determined by the strength of each competitive factor for instance, the extent at which an enterprises sales is at risk to any one buyer and the issue of price sensitivity. This is regarded as buying power. Multinational enterprise can use their strategy influence the five forces to raise barriers of entry for instance the introduction of computer information to airline industry has raised the entry barrier as any new enterprise would require investment in hundreds of millions of pounds. Industrial structure varies and are different to each other depending on the type of industry it is such as the pharmaceuticals where barriers of entry is very high and difficult to penetrate due to the need of huge fixed research and development costs and economies of scale in selling to physicians. Getting and developing a substitutes and effective to drugs is not an easy task. The structure of the industry creates differing requirement for success such as differing skills and resources in different industries. Furthermore, multinational enterprise must be structurally attractive in the industry with sustainable entry barriers such as technology, skills, channels access and reputation of brand/product. Factor that might affect competitive advantage of multinational enterprise is the standard of living which would depend of the capacity of the firm to penetrate structurally attractive industries. Structural change helps competitiveness and creates opportunities for competitors to penetrate new industries. Structural change creates avenue for competitors to penetrate industries. A good example is the American dominance of IBM and Xerox, the firm was challenged successfully by a Japanese copier company due to underserved product segment such as small copier, using a new approach to the consumers by using dealers instead of direct sales, mass production of goods and pricing approach was modified. This strategic approach reduced the entry barriers and had a negative implication on the previous leaders (American firm) advantages. In particular, problems which are caused by changed culture environment are the most serious aspect of running a multinational business. Cultural Competitive Advantage The norms and values of a country contribute to the cost and influence the cost of doing business in that country and likewise, the cost of doing business in a country enhances the strength of firms competitive advantage in an international market. The Role of Nick Carraway as Narrator of The Great Gatsby à à à In The Great Gatsby F. Scott Fitzgerald presents a specific portrait of American society during the roaring twenties and tells the story of a man who rises from the gutter to great riches. This man, Jay Gatsby, does not realize that his new wealth cannot give him the privileges of class and status. Nick Carraway who is from a prominent mid-western family tells the story. Nick presents himself as a reliable narrator, when actually several events in the novel prove he is an unreliable narrator. Although Nick Carraway may be an unreliable narrator, he is the best narrator for the novel because he creates the correct effect. à à à à à à à à à à à Nick Carraway wants the reader to think his upbringing gave him the moral character to observe others and not pass judgment on them. If this were true he would be a reliable narrator. A hint to Nick's true moral character is given on the first page of the novel when he misunderstands his father's advice. His father said, "Whenever you feel like criticizing anyone just remember that all the people in this world haven't had the advantages you've had." Clearly his father was telling him of the importance of not criticizing others, but Nick interprets this as a judgment on others (Donaldson 131). This shows how Nick's upbringing has actually made him a judgmental snob toward others. He is not partial; he judges and condemns nearly every character in the novel. He says Tom Buchanan has "Straw hair, a hard mouth, a supercilious manner, and a cruel body with which he pushes people around." Daisy Buchanan is described as insincere and snobbishly t hinks she "has been everywhere, and seen everything and done everything." Myrtle Wilson is sai... ...ich distorts everything. Nick is partial to Jay Gatsby because Gatsby has the guts to chase after his dreams. It was late in the evening. There was a man sitting in a chair and flipping channels eagerly between two baseball games on TV. The man's name was Les Sutton. He was a towering man standing 6'3". He was built, worked out a lot and looked like someone not to meet in a dark alley.Les was a detective. His skills of deduction were brilliant. He also had an assistant. Les's long time pal and partner's name was Jason Meisch. Jason was also very tall but he was more lanky, built more like a basketball player. He was also extremely bright but not as intelligent as Les. Although Les was his best friend and the same age, Jason still looked up to him like little kids look up to adults, with pure awe and admiration.The next day after Les had been channel surfing for baseball games, he and Jason got together and didn't have anything to do. Being the huge baseball fans that they were and living in the state of California where baseball is everywhere, they decided to go to a ballgame. They figured that they had a long boring afternoon in front of them so they went down to Chavez Ravine (the place where the LA Dodgers play) and got tickets to the Dodger game that was scheduled to start in about 15 minutes.Les and Jason were enjoying the game while eating hot dogs and drinking pop. The Dodgers were winning by the score of 5-4. Just then, catcher Mike Piazza, let another pitch go by him. "What the heck? Piazza is playing terrible today. He has let 4 balls by him and struck out all three times he has been at the plate," Les said.Jason agreed, "Yeah, that is kind of weird. I mean, he's an All-Star. It's not like him to play like this." The whole rest of the game they sat in their seats wondering why Mike Piazza was playing so bad. When they got home they were watching the news. They had a funny story on about how in Las Vegas there was a lot of money lost on that game because the Dodgers lost 7-5. As they watched that story they both looked at each other and exclaimed, "Piazza threw the game!"They didn't have anything else to do so they decided to try to figure out who paid Piazza to throw the game.

Comparing the Trial in The Plague and Hamlet :: comparison compare contrast essays
The Archetype of the Trial in The Plague and Hamlet à à à à Rare is the tale without a conflict, without a challenge to overcome. However, to even reach the challenge the hero must first pass through the Trial. The archetype of the Trial can be found in almost any folktale. King Arthur must draw the sword from the stone to prove himself fit to be king. Hercules must face labors to atone for the murders committed in his madness. It is prominent in other areas of literature as well; it is especially well represented in The Plague by Albert Camus and Hamlet by William Shakespeare. à The Trial serves two purposes: to prove worth and to atone for wrongs and purify. When the Trial is used to prove the worth of the hero, the hero must prove that he is capable and worthy enough to be the hero and that he will be able to face the ultimate conflict. This aspect of the Trial is what is also known as the Initiation (Campbell 97). In Arthurian mythology Arthur must pull the Excalibur from the stone. This trial proves him worthy to be king because only the true heir to the crown is able to draw the sword. The basis of authority for his rule is thus established. In Hamlet, Prince Hamlet must endure heart wrenching grief, betrayal by those closest to him, and murder in order to prove that he is fit to take action. However, while Arthur had to prove to the nobles of the land that he was fit to be king, Hamlet's trial is an inward proof to himself that he is in the right and his father's death must be avenged. à The Trial is also used to purify the hero and help him atone for evils. This is seen clearly in the Hercules legend of Greek mythology. The jealous goddess Hera uses her power to make Hercules insane and in his madness he slaughters his own children. He then journeys to Delphi and consults the oracle which tells him that he must serve for ten years as his cousin Eurytheus' servant and must perform ten labors. Through his labors he is able to atone for his past evil deeds and regain the favor of the gods (D'Aulaire 132-146). à Hamlet is a tale which puts many of its characters through trials but none suffer as much as Prince Hamlet himself.

Response to Literature: ââ¬Å"The Elevatorâ⬠Parà ·aà ·noià ·a- noun. A mental disorder characterized by systematized delusions and the projection of personal conflicts. In the short story ââ¬Å"The Elevator,â⬠William Sleator uses fear and paranoia to drive his main character to a compelling resolution. The main characterââ¬â¢s (Martinââ¬â¢s) fear of elevators created an imaginary obese monstrous woman who intimidates him every time he rides the tiny exhausted elevator. In the beginning of ââ¬Å"The Elevator,â⬠the setting is set up at a decrepit building with eighteen floors.The elevator is the root of fear for the weak, thin Martin. Sleator implies this by writing, ââ¬Å"Of course he always felt uncomfortable in elevators, afraid that they would fall, but this one was especially unpleasant. â⬠By stating this, it proves that Martin already had a mild phobia of elevators and the fact of this matter is that this particular elevator appeared to be ver y worn out and only big enough to hold 2 people. When he first encounters a gargantuan woman on the elevator, at first he is disturbed and then mentally disturbed for the rest of the day until he encounters her again after school ends.After every confrontation, Martinââ¬â¢s anxiety grows. In the rising action of this horror story, immediately after Martin spots the plump lady already on the elevator again, he bolts down the stairs. In the process, he snaps his leg while sealing his unfortunate fate. Sleator expressed, ââ¬Å"Martin had broken his leg and needed to walk on crutches. He could not use the stairs now. Was that why the fat lady had smiled? Did she know what would happen? â⬠He broke his leg, which means that he is obligated to use the elevator.Now he will have more confrontations with his worst nightmare. His fear of this woman is what caused him to run away from her in the elevator and break his leg. Finally, in the climax, Martin is abandoned by his father and left alone in the elevator. Before long, the whale-like woman gets on the elevator and corners Martin. The end is sealed with, ââ¬Å"The door closed and the elevator began to move. ââ¬ËHello, Martin,ââ¬â¢ she said, and laughed, and pushed the Stop button. â⬠This quote was important because this is the first time we see the fat lady speak and actually do something.Her increased actions have instilled an overbearing fear within Martin and have now made him insane. Have you ever had a bad experience with an elevator? Well, in this case, Martin has and his broken leg proves it. His fear evolved every time he rode the elevator. Martinââ¬â¢s fear was shaped into a living nightmare because his phobia was so immense. It drove him to the point of insanity and that is why the story ends at a cliffhanger. If William Sleator didnââ¬â¢t use fear as the focal point, then story wouldnââ¬â¢t be interesting as a horror-based narrative should be.

Concealed Carry on College Campuses
The debate concerning the laws of concealed carry on college campuses has been going strong since the Virginia Tech tragedy on April 16, 2007. Concealed carry should be allowed on college campuses. On one side, people oppose the right of concealed carry on campus stating reasons such as this one presented by Concealed Campus, ââ¬Å"Itââ¬â¢s unlikely that allowing concealed carry on college campuses could help prevent a Virginia Tech-style massacre because most college students are too young to obtain a concealed handgun license,â⬠(Common). That statement is incorrect and quite misleading. Nineteen of the thirty-two victims of the Virginia Tech tragedy were of or over the age of twenty-oneâ⬠which is the minimum age to receive a concealed weapons permit in most states (Common). Another common argument against concealed carry on campuses is, ââ¬Å"Life on college campuses often involves some drug use and alcohol consumption that could impair the judgment of a law-abidin g gun owner,â⬠posted by The Warrior (Umpir). However, each state that gives concealed weapons permits has laws prohibiting license holders from carrying while under the influence of drugs or alcohol.Anyone who knows anything about guns would know this. Allowing concealed carry on college campuses should not only be allowed, but encouraged. Between 2001 and 2003 there were 10,472 cases of aggravated assaults on campuses across the US as presented by the U. S. Department of Education (Criminal). These large numbers could very well be prevented in the future if concealed carry is allowed on college campuses. Part of American citizensââ¬â¢ civil rights, as guaranteed by the US Constitution in the second amendment, is to keep and bear arms.The second amendment stating ââ¬Å"As passed by the Congress: A well regulated Militia, being necessary to the security of a free State, the right of the people to keep and bear Arms, shall not be infringed. â⬠This has been a long stand ing principle and all states have laws for concealed weapons, some stricter than others, but all in some way may advocate for it. The National Conference of State Legislatures posted in August 2012, ââ¬Å"Recent court cases have also overturned some â⬠¦ system wide bans of concealed carry on state college and university campuses.In March 2012, the Colorado Supreme Court ruled that the University of Coloradoââ¬â¢s policy banning guns from campus violates the stateââ¬â¢s concealed carry law, and in 2011 the Oregon Court of Appeals overturned the Oregon University Systemââ¬â¢s ban of guns on campuses â⬠¦ it was ruled that state law dictates only the legislature can regulate the use, sale and possession of firearmsâ⬠¦,â⬠(Guns). This supports the arguments for concealed carry on campus by showing the Supreme Courtââ¬â¢s support for long standing laws. Concealed carry on campus would do well for the common good. In having a concealed weapon, others may becom e uneasy.However, if the lisecense holder is responsible and caring, they could actually make others feel at ease knowing that a responsible US citizen could protect them in an emergency. The companionship of pets may meet some basic human needs, which is not easily explained in theory but is believed by most people. Pets guard houses and save peopleââ¬â¢s lives. In many cases, people choose to keep dogs for their home security. The houses will become safer because strangers might be scared that they will be attacked by the animals inside. When you are out and you leave your house empty, you do not have to worry that burglars may break into the house and take away valuable assets even when you return home at mid night. If there is any intruder or strange persons around your house, dogs will bark loudly, making a noise to frighten the stranger and give you a warning. Pets can protect not only the assets but also save peopleââ¬â¢s lives. Dogs and sometimes cats can attack the burglars to protect the owners in case they are harmed. Many owners can stay alive due to the protection from the dogs they keep in their houses. Pets enhance nice behavior among children Researchers showed that children who usually play with pets can behave nicely and become more caring. Playing with pets and learning how to treat them with love may help uncommunicative children be agile and affable, which is important for their growth in the distant future. Kids sometimes find no interest in getting outside, but they may alter their decisions immediately if they see that they can take a cat or a dog along. Teenagers, whose parents are too busy to spend time with them, sometimes have to face with bland lives and loneliness. In these scenarios, they consider pets to be their alter ego who they can play and talk with, which can solve some kind of emotional problems that children are vulnerable to get. It is believed that teaching kids to treat kittens and puppies with care and kindness is of great importance for forming their behaviors and characteristics. To sum up, keeping pets is not merely a habit but is one way of relaxation and amusement. Moreover, keeping pets does not only guard your house but also fulfills some basic mental human needs.

Characteristics of an Effective Team Leader
Conflict arises from the differences, and when individuals come together in teams, their differences in terms of power, values, and attitudes contributes to creation of conflict. Without conflict, teams will not be challenged and will not perform at their optimum levels. When this becomes apparent, how should the team prepare themselves to face this challenge, and how should the team leader facilitate and resolve conflict? The purpose of this paper is to present the characteristics and traits of an effective team leader. We will also be discussing the different types of conflicts as well as the effective way of managing and resolving disputes among team members Discussion: Effective Team Leader Successful management requires more than just assigning tasks to the team. It calls for a leader who can inspire team members to achieve their full potential. People want to be guided by a person they respect; someone responsible and dependable and someone who has a clear sense of direction. More and more businesses are becoming international. Team members need to trust each other as well as trust each others expertise. They need to feel confident that the other members are doing their share, so that when the team finally pools their ideas together, a multifaceted solution results. Different countries have different cultures, ways of doing things and behaving. Leaders need to learn about these differences if they are to succeed. Being an effective team leader requires basic leadership skills. Leadership is becoming tougher and tougher and requires continued development. When times are especially tough, it is the purpose of the leader to cheer the team through it. It is the leaders job to remind the members of the team just what they are capable of getting done. The team leader is someone who provides guidance, instruction, direction, leadership to a group of other individuals for the purpose of achieving the team results. It is their job not only to ensure that the standards of their team are high and the tasks that have been assigned are being done, but also to ensure that the team spirit and morale of their team is kept. But good and effective team leader knowledgeable in managing conflict can result in benefits for a team. All leaders are not the same, but they share a common trait. They donââ¬â¢t lead in traditional ââ¬Å"to-downâ⬠manner (Information. com). Tyrants can no longer effectively manage a diverse, highly-educated, flexible, and independent workforce. Business and team leadership in 21st is more a matter of influencing the culture within which work is done, in the pursuit of a shared goal. Inspiring teamwork is a skill that allows people the freedom to achieve new heights of accomplishment through effective use of the teams collective skills. In this way you allow people to fulfill their own destiny, their work becomes the vehicle that will allow them to achieve both their professional and their personal goals. A leader is not always the leader of a country or a ââ¬Ëmovementââ¬â¢. A leader can be in so many different walks of life, be it business, entertainment, sport, politics, charities etc. But, in whatever field, it seems there are these certain traits that characterize a good leader. True leadership is only developed by those who continually work and study to improve them. Even the so-called born leaders need to constantly work on self improvement.. Many of the studies of team leadership have employed a behavior oriented approach, derived from job analytic methods. In some of the earliest research on team leaders, McGrath (1962) outlined several functions the team leader should serve. Leaders perform a diagnostic function by monitoring team performance (and comparing it to accepted standards) and a remedial function by taking action to improve group performance. Leaders also perform a forecasting function by watching environmental conditions (and their potential effects on team performance) and a preventive function by attempting to avert the negative effects of a volatile environment. Zenger, Musselwhite, Hurson, and Perrin (1994) also took a functional approach to team leadership and used questionnaires, interviews, and focus groups to outline the practices and skills of successful team leaders. The team leader is typically a member of the team who provides guidance and support and has ultimate responsibility for the outcomes of the team. As such, the success of a team leader is often measured in terms of both the cohesiveness of the team as well as producing some tangible outcome. Interestingly, little systematic research has been conducted on the success factors underlying effective team leadership. In a separate article, ââ¬Å"How to Be an Effective Team Leaderâ⬠(Technology, 2004), it says that there are five characteristics of effective team leader (a) Coach, Donââ¬â¢t Demonstrate ââ¬â demonstrating the task rather than to provide supportive direction, (b) Provide constructive criticism by communicating the good and the bad actions and providing clear suggestion to improve the assigned task, (c) Back off- show team members heyââ¬â¢ll get a fair chance to demonstrate what they can do without interference, (d) Try to be Positive ââ¬â during hard time, regain team motivation by discussing with them what needs to be changed and listen to what they have to say, and lastly (e) Value your Groupââ¬â¢s Ideas ââ¬â consider each and every idea that your generate and encourage them to communicate their insights on a regular basis. Team Confl ict: Without a good team leader, the team could not function effectively and later on could lead to conflict between team members. The best way a good leader resolves conflicts is with communication, allowing everyone to express themselves, be open to criticism, and processes the ability to encourage compromise and negotiation. Conflict in teams is a significant contributor to poor performance, but seldom is it dealt with effectively. This section will help with a basic understanding of conflict and how to deal with it (Teambuilding. Inc, 2001-2007). Conflict. This is a word that causes most of us a great degree of discomfort, anger, frustration, sadness, and pain. Conflict arises from the clash of perceptions, goals, or values in an arena where people care about the outcome (Alessandra, 1993, p. 92). If the management of that conflict is not effective, it can totally disrupt the entire group process. The dictionary defines conflict as a struggle to resist or overcome; contest of opposing forces or powers; strife; battle. A state or condition of opposition; antagonism; discord. A painful tension set up by a cla sh between opposed and contradictory impulses. No matter how hard we try to avoid it, conflict periodically enters our lives. In the workplace, a simple disagreement between team members, if unresolved, may escalate into avoidance, inability to work together, verbal assaults, and resentment. In the worst cases, it may also lead to hostility and eventual separation from the organization. Many people and organizations view conflict as a negative, or something to be avoided. Yet conflict, differences, or disagreements are a natural result of people working together. Also, without conflict, teams can become complacent and not perform at optimum levels. The challenge then becomes, how should the team be prepared for this stage of their existence, and how should the team leader facilitate through it? (Cappozzoli (1995) and Alessandra (1993)) In some articles from the web, causes of conflict were itemized into eight possible causes. These are (a) perceived breach of faith and trust between individuals, (b) unresolved disagreement, (c) miscommunication leading to unclear expectation, (d) personal clashes, (e) differences in acquired values, (f) underlying stress and tension, (g) ego problem, and lastly (h) combination of the above (Teambuilding. Inc, 2001-2007). According to Cappozzoli (1995) and Alessandra (1993) some common sources of group conflict are: 1) values of team members, 2) attitudes of team members 3) goals / expectations ââ¬â the processes and expected outcomes 4) roles and responsibilities of team members 5) limited resources 6) personalities 7) interdependency and 8) increased interaction (frequency). On the other hand, Thompson, Aranda and Robbins defined two types of conflict ââ¬Å"A-Type; emotionalâ⬠andâ⬠C-Type; cognitiveâ⬠, Type-A, emotional conflict, involves interpersonal friction not related to the task and is considered harmful conflict, but Type C, task-oriented conflict, revolves around discussion and debates about the task itself, and can promote productivity. In our book (Langton, 2004), it was summarized into three variables communication, structures, and personal variables. It says that one of the sources of conflict is communication through semantic difficulties, misunderstandings, and ââ¬Å"noiseâ⬠in the communication channel. But communication is certainly not the source of all conflict. These are structures and personal variables as well. The structures includes the variables such as group size, degree of specialization in the task assigned to group members, jurisdictional clarity, member-goal compatibility, leadership styles, rewards systems, and degree of dependency between group. Personal variables, on the other hand, include the individual value system that each person has, and the personality characteristics that account for individual idiosyncrasies and difference (Langton, 2004, pp. 87-189). Other version of why conflict arises is coming from Stulburg (1987) Five-Pââ¬â¢s of Conflict management :(a) Perceptions: People associate conflict with negative responses such as anger, fear, tension, and anxiety. Rarely do we perceive any benefits from being involved in a dispute. Our negative perceptions impact our approach in resolving conflict as we strive to eliminate the source of these negative feel ings. (b) Problems: Anyone can be involved in a conflict, and the amount of time, money, and equipment needed for resolution will vary according to its complexity. c) Processes: There are different ways to go about resolving disputes: Suppress the conflict, give in, fight, litigate, mediate, etc. (d). Principles: We determine the priorities of all resolution processes on the basis of an analysis of our fundamental values regarding efficiency, participation, fairness, compliance, etc. (e) Practices: Power, self-interest, and unique situations are all factors relating to why people resolve disputes the way they do. Stulberg proposed these patterns as an aid for formal mediators, but anyone dealing with conflict can benefit from understanding the elements common to disagreements. Furthermore, Conflict arises from the clash of perceptions, goals, or values in an arena where people care about the outcome (Alessandra, 1993, p. 92). If the management of that conflict is not effective, it can totally disrupt the entire group process. However the old saying that which does not kill us will make us stronger illustrates how successfully managed conflict can benefit the group. Conflict in work teams is not necessarily destructive. It can lead to new ideas and approaches to organizational processes, and increased interest in dealing with problems. Conflict, in this sense, can be considered positive, as it facilitates (a)the surfacing of important issues and provides opportunities for people to develop their communication and interpersonal skills, (b) motivating team to examine a problem they would have overlooked; (c) forcing them to re-examine a solution and be more innovative; and lastly (d) increasing team interest and energy, thus reinforcing solidarity and cohesiveness. On the other hand, conflict becomes negative when it is left to escalate to the point where people begin to feel defeated, and a combative climate of distrust and suspicion develops (A. F. Bowditch, 1997)Nelson (Nelson, 1995) cautions that negative conflict can (a) destroy a team quickly, and often arises from poor planning, (b) leading to crucial information being withheld and to work patterns being disrupted, (c) diverting teamââ¬â¢s energy towards destructive ends, and (d) undermining their credibility in the eyes of outsiders and clients. Some high potential areas from which negative conflict issues commonly arise: (a) administrative issues, (b) people resources, (c) cost overruns, (d) schedules, and lastly (e) responsibilities. Team members can and should attempt to avoid negative conflict to occurring. With this information, negative conflict will therefore result to possible productivity and motivational loss to all employees. An effective charter covers areas such as the teamââ¬â¢s purpose, goals, methods, resources, boundaries, commitments, and process checks. Properly constructed, it can provide a basis to work through the normal issues encountered by new teams and help them deal more effectively with the conflicts that are certain to arise (Thompson, Aranda, Robbins et al 253). In addition to the charter, the team should develop a good set of ground rules to guide the expectations for interaction of the group and the resolution of any conflict in the team. The ground rules should be clear and agreed upon everyone on the team. There are lots of more going on beneath the surface ââ¬â with the organization, between and within teams and within individuals. The first step is to clarify the causes of the conflict. In other to identify these, some questions such as; Are there unclear accountabilities? Are there mismatched expectations? Are leaders clear at communicating what they expect? And have leaders provided the appropriate resources and sources to meet the expected organizational goal? should be considered. In ICRA Learning Resources(Fuente : Oomkes and Team, 1992) , it reviews the stages of conflict as (a) Nervousness ââ¬â debate begins to get heated and opponents take different position, (b) Neurosis ââ¬â views become fixed, opponents become the ââ¬Å"enemyâ⬠. To ââ¬Å"give inâ⬠at this stage means loss of face. Threats are made. ; and lastly (c) Combat- enemies becomes faceless, threats are often carried out, coalistion form, fighting may become physical. Conflict Resolution Nevertheless, if conflict arises, there are methods or key principles in resolving conflicts (a) take shared responsibility for the conflict, (b) recognize and appreciate differences among people, (c) preserve individual dignity, (d) listen carefully and with empathy, listen to understand, communicate, donââ¬â¢t debate, (e) be calm, donââ¬â¢t give in to emotional outburst or reactions, (f) vulnerability is the key to successful resolution, therefore open up and share your feeling, (g) donââ¬â¢t assume people are being difficult intentionally, (h) choose a safe place or person with whom you can vent and clarify the issue for yourself, (i) generate solutions and find agreement, and lastly, (j) follow up to assure resolution and modify as necessary (Conflict). Effectively managing conflict allows teams to stay focused on their goals. When it comes to teamwork, a persons ability to build relationships, work with others, and communicate effectively can be more important than his or her technical expertise (Dawson, 2005) Rayeski and Bryant (E. , 1994) recommended that we use Team Resolution process when conflict arises. Conflict should first be handled on an informal basis between the individual involved. This, they say, allow time for resolution or self-correction by the individual. But if this doesnââ¬â¢t solve the conflict, a mediator can be brought in to help resolve the situation. If resolution is not achieved the dispute should be openly discussed in a team meeting. A formal discipline process needs to occur, if resolution is not achieved after being addressed at the team level. The escalation process of the Team Resolution is as follows : a) collaboration ââ¬âhandling the new problem person to person(one on one)-Handle the new problem person-to-person. Use as many facts as possible and relate the issue to customer, team, or organizational needs. Be open and honest and conduct the session in a private setting. Document the concerns or issues, the dates, and the resolution, if any, and have both parties sign it. (b) mediation one on one with mediator, If collaboration did not work or was inappropriate, handle the problem with a mediator. The mediator must be trained in conflict resolution, understand policy and ethics, be trusted by the team, and have the ability to remain neutral. Gather facts and talk over the issue with the people involved. Bring up as many facts as possible and relate the issue to customer, team, or organizational needs. Be open and honest and conduct the mediation session in private. Document it and have all parties sign. A mediation is a process by which the conflicting sides call on a third party to help resolve their conflict. However, it is not the same as arbitration. Mediation can only occur if both parties are wiling to find a solution and if the mediator is respected by both of them. The role of mediator is then to make them aware of their shared interests. The conflicting parties keep control of the decision making process. c) team counselling handle the conflict at a team meeting; put the problem on the next agenda and invite the necessary individuals. The conflict is now a definite issue to the team. Collaboration and/or Mediation could not be done, were not appropriate, or did not work. Handle the conflict at a team meeting; put the problem on the next agenda and invite the necessary individuals. Again, bring up the facts, relate the issue to customer, team, or organizational needs. Be open and honest, discuss it in a private setting, document it, and have all parties sign it. Anyone on the team can put an issue or problem on the team agenda, however, this step should be used only after Collaboration, and Mediation has been ruled out. Another method approach to conflict management is Endelburgs 4 Rs Method as presented below: 1) Reasons- The causes or reasons for the conflict are explored and openly, yet respectfully discussed. 2) Reactions. Team members look at their own reactions to the conflict. If those reactions are destructive, rather than constructive, individuals can self-correct and take the necessary steps to recommit to team success. 3) Results. If the conflict is not resolved, what might happen? How might the team work together to resolve the conflict in a constructive manner? 4) Resolution. Which approach to conflict resolution could be used to effectively resolve the conflict? (Engleburg, 2003). On the other hand, ICRA Learning Resources also suggested Ways of Dealing with conflict: (a) Ignoring the conflict and living with consequences; (b) going into confrontation and fighting; (c) giving in, freely or under pressure; (d) negotiation ââ¬âthis is the best method when both parties stand to gain something, when both have some power and when they are interdependent; (e) calling in respected intermediaries as mediators; and lastly (f) referring to arbitration: this disempowers the team and may weaken it; always try to solve the conflict within the team first. Arbitration is done by an outside authority figure. They are called in to decide how conflict is to be solved. This is usually based on facts and the conflict partiesââ¬â¢ rights. It is formal process. The conflicting parties relinquish all control on decision making process. This process is needed when some of the conflicting parties feel they stand to gain because of their rights concerning the issue and when other methods have failed. However, arbitration by outsiders have some disadvantages: (a) time may be wasted waiting for a suitable arbitration to become available; (b) someone form outside the team will only be concerned with the facts. They are not likely to know the deeper emotional factors, and lastly (c) communication can become strained within the team and members could take ââ¬Å"sideâ⬠which makes agreement difficult to reach. Leadership demands a delicate balance between sensitivity and authority, between the whole and the parts, between loose and tight leadership styles, between functional expertise and cross-functional excellence (width of knowledge), internal (creating value for organization and employees) and external (creating value for investors, customers, and society). â⬠(Kotelnikov, 2008, p. 27) Understanding and appreciating the various viewpoints involved in conflict are key factors in its resolution. The best way a good leader resolves conflicts is with communication, allowing everyone to express themselves, be open to criticism, and processes the ability to encourage compromise and negotiation. Another way leadership skills are amplified is by the leaderââ¬â¢s behaviour when problems arise and how conflict is handled. One minute the team leader may be a referee, the next minute, the role changes to coach, all in all, the group is looking for the leader to handle the conflict fairly. Maintaining the groups cohesiveness is an indirect reflection of the teams leader and conflicts can determine the effectiveness a leader has on the group. The ideal leader will ââ¬Å"make people believe they have benefited from the conflict when ââ¬Å"(1) a new solution is implemented, the problem is solved, and it is unlikely to emerge again, and (2) work relationships have been strengthened and people believe they can work together productively in the future. â⬠(Bateman Snell, 2004, p. 443) Recommendation: Based on the above information, it is recommended that an effective leader is required to be a coach, provide a positive criticism, back off if necessary, try to be positive and values group ideas. An effective leader should also be able to be resolve and address conflicts within his team members. Not all conflicts are destructive, if resolved effectively it can lead to personal and professional growth. Team resolution process recommended by Rayeski and Bryant is a formal discipline process which an effective leader can use if resolution is not achieved after being addressed at the team level. Conclusion/ Remarks Leaders are people who write down goals and strive to achieve them. They understand the importance of goal setting and the example that they are teaching by doing this. We often hear the words ââ¬Å"Great leaders are made, not bornâ⬠. There are many well-educated and motivated people who lack the knowledge of how to lead people. You can test the effectiveness of a leader once conflict arises in his organization. An effective leader should be able to identify, manage, inspire and resolve the dispute to regain the stability of his organization. Thus, this is why leadership is a very challenging task. A good team leader should be able to articulate and communicate the teamââ¬â¢s rules, goals and expected duties clearly and persuasively, while also being able to be diplomatic in the face of any conflict. By correctly positioning the individual member strengths and compensating for weaknesses, the leader can bring the team into a productive balance and harmony.
